🌱 Creating Career Pathways That Keep Your Real Estate Team Growing

One thing I’ve seen consistently throughout my years in Real Estate is this: People stay where they feel they’re growing.

Not where the coffee is good.
Not where the office is fancy.
Not even where the pay is highest.

Growth.
Opportunity.
A feeling of progress.
That’s what keeps people anchored to a business. And when a team member feels supported through professional development, they naturally become more loyal, more stable, and more confident in their role.

But here’s the problem I see in many offices: We hire someone, throw them into a role, and unintentionally trap them in a box.

“Sales.”
“PM.”
“Admin.”

And suddenly, that’s all they think they can ever be.


🌟 Real Estate Has Endless Possibilities — We Just Don’t Talk About Them

Whenever I speak to juniors or people entering the industry for the first time, I always tell them:

“Don’t just become a Property Manager or Salesperson. Become a Real Estate Agent.”

An Agent understands people, communication, problem-solving, negotiation, and service. Those are the real foundations of a lasting career.

And once you build those foundations, the pathways open up.
I know, because I’ve lived many of them: training, consulting, leadership roles, compliance, due diligence, off-the-plan sales, BDM, vendors advocacy… even running my own advocacy business before buying a Real Estate Agency.

The point is: Our industry is full of opportunities, yet we rarely present them to our team.

Imagine onboarding a junior and saying, “Here are the 12 career paths you can grow into. Let’s find the one that inspires you.” – That alone can transform your entire culture.


📘 Do You Actually Have a Career Path — or Just Wish You Did?

This is where many Agencies fall short—not from lack of care, but lack of structure.

Ask yourself honestly:

  • Do you have position descriptions for every role?

  • Can your team look up the skills they need to get promoted?

  • Does everyone know what their next step could be?

If you’ve got 10 roles in your office, you need 10 clear PDs.

I use Trello because it allows anyone – especially juniors – to look up exactly what’s required to progress. Assistant PMs can see what’s needed to become a PM. PMs can see the path to Senior or Department Head.

It removes confusion.
It removes frustration.
It gives people clarity and confidence.

And during performance reviews, I always ask:
“What’s your next step? What do YOU want?”

I once worked with someone in leasing who wanted to transition into a BDM role, and because we knew her goal early, we included her in BDM training well before she officially stepped into the position.

That’s how you keep good people – show them that you’re invested in who they’re becoming, not just what they’re doing today.


🔄 When There’s No Room to Grow, Good People Leave — And It’s Not Personal

Sometimes a team member simply outgrows the space your business can offer.
Not because they’re disloyal.
Not because they’re unhappy.
Not because they didn’t appreciate the role.

Simply because the next opportunity didn’t exist.

This is why maintaining strong relationships with past staff is crucial. They might have loved your culture – but culture alone can’t replace opportunity.


🌍 Become the Kind of Office People Aspire to Join

There is a leadership gap in the industry.
Many team members look outside their own business for mentorship.
Some look outside the industry.

That’s a sign.

If you want to attract great people, you need to position yourself as a leader:

  • Attend awards 🏆

  • Network widely 🤝

  • Mentor juniors 🌱

  • Share your expertise locally 📣

  • Build a reputation as an office that develops people, not just employs them

This has nothing to do with being the biggest.
It’s about being the office people talk about because you grow talent well.

And here’s the hard truth:
Low-fee Agents will struggle to invest in staff development.

Training, mentoring, career-building—they all take time and resources.
You can’t cultivate talent on the margins of 2.2% fees.
